Trends in Motivational Factors in 2025

The talent shortage has become one of the key problems in the modern labor market. Employers are forced to adapt to new conditions where attracting new employees is becoming an increasingly costly and complex process. In these circumstances, retaining current employees becomes a strategic priority:

  • Retention is more cost-effective than hiring. The costs of onboarding a new employee can range from 20% to 200% of their annual salary depending on the position level, according to various studies, such as international research by Gertner, PwC.

  • To maintain productivity levels. Research shows that companies with low turnover demonstrate higher rates of customer satisfaction and financial stability. For example, according to Gallup, companies with high levels of employee engagement show 23% more profit, 18% more productivity, and 10% more customer loyalty.

  • To preserve corporate culture, knowledge, and know-how, which are intangible assets of a company.

From 2024 surveys by job search services, 5 factors most important in working conditions for both current employees and job seekers can be identified. Importance was assessed by the frequency of mention across different sources.

  1. Financial compensation.

  2. Social factors: team, management, and psychological climate.

  3. Employer reputation.

  4. Working conditions.

  5. Professional growth and training.

For over 5 years, LavoroSolutions has been assessing quality using the Net Promoter Score methodology to increase satisfaction with service quality not only among its clients but also among project-based and temporary personnel. As a result of qualitative analysis of detailed comments, the survey reveals, among other things, personnel expectations from HR and key motivating factors.

In 2024, LavoroSolutions analyzed comments from 791 respondents who participated in the survey. A total of 24 factors noted in the comments were identified. The figure shows the ranking of factors by the share of respondents who mentioned them:

The level of remuneration undoubtedly topped the rating. But it is more interesting to observe that employees are sensitive to the organization of HR processes and communication. They expect HR to respond quickly to arising requests and problems and to provide prompt information about changes to the greatest extent — this factor is the most significant.
